In the AI era this stops being a "nice to have." When capability is the thing that separates the teams that pull ahead from the ones that get run over, building the right competencies — systematically, not by accident — is survival work. The good news is the path is far simpler than people assume.
Step 1 — Define the required competencies for each role. Start from a base set of department-level skills, then sharpen and assign a set to the role. This might need a quick conversation with the supervisor or functional head, but defining the skill set for a role shouldn't take more than 10 minutes. Then pick the required level (1 to 5) against each skill, and your role-competency framework is ready. That's your requirement from anyone who takes up that role.
Step 2 — Find talent that matches the role. Now that the required competencies are defined, what needs assessing is clear to both the hiring manager and the functional interviewer. Both can be trained to do this part well — this is where an expert earns their keep, running the interviewing managers through how to assess against the required competencies. Trained and equipped, your managers make better hiring decisions, with a clear match score in front of them at selection time.
Step 3 — Know the gap instantly, and start fixing. The moment selection happens, the skill gaps are visible. So even as the new person joins, HR can be ready with the upskilling plan.
Step 4 — Plan a training calendar that's actually real. Once the whole team's training needs are laid bare, building an effective calendar becomes a cakewalk. The real time then goes where it should — selecting partners, creating content, and running the sessions. You'll run far more real training interventions, not box-ticking ones.
The critical steps, in order:
- Define competency levels of each skill for all roles.
- Train interviewing managers to assess on those skills.
- Identify skill gaps for new and existing team members.
- Build the calendar, find trainers, execute.
